Introduction
When a sports league is paralyzed by a systemic abuse scandal, hemorrhaging executive leadership, and facing a profound breakdown of player trust, the standard corporate playbook is to hire a crisis manager to simply stop the bleeding. When Jessica Berman assumed the role of Commissioner of the National Women's Soccer League (NWSL) in early 2022, she completely rejected the premise of mere survival. She didn't just stabilize the league; she fundamentally tore down its broken infrastructure and rebuilt it into one of the fastest-growing professional sports properties in the world.
She is responsible for overseeing the overarching strategic, commercial, and operational vision of the NWSL. Her leadership is defined by an unprecedented approach to labor relations, a masterclass in media rights fragmentation, and an unyielding philosophy that women's sports must stop operating as a charitable cause and demand to be treated as a premier, hyper-profitable global business.
From the Ice to the Pitch
Berman’s executive DNA was not forged in the traditional pipelines of global soccer, but rather in the grueling, high-stakes trenches of labor law and legacy men's sports. Armed with a bachelor’s degree in sports management from the University of Michigan and a degree from Fordham University School of Law, she spent 13 years at the National Hockey League (NHL). Rising to Vice President and Deputy General Counsel, she mastered the complex machinery of collective bargaining, helping the NHL navigate lockouts and design its corporate social responsibility frameworks. She later served as Deputy Commissioner of the National Lacrosse League (NLL), gaining vital experience in daily franchise operations.
By the time she arrived at the NWSL, she possessed a rare, dual-threat playbook: she intimately understood the cold, hard realities of collective bargaining, but she also possessed a deep, authentic empathy for the athlete experience. She inherited a league that just five months after taking office would receive the Yates Report—which detailed widespread, systemic abuse across the NWSL—and a player base that viewed the front office as an adversary. Rather than retreating behind PR statements, Berman embarked on an exhaustive listening tour, speaking directly with hundreds of players, owners, and stakeholders. She recognized that the only way to save the league was to align the commercial incentives of the owners directly with the autonomy and safety of the players.

The NWSL Playbook
Berman approaches the governance of the NWSL with a strategy that treats athlete empowerment and operational parity as the ultimate engines of commercial enterprise value. Her playbook encompasses three critical pillars:
➤ Radical Player-Centric Labor Relations: In a move that sent shockwaves through the American sports landscape, Berman and the NWSL Players Association agreed to a groundbreaking new Collective Bargaining Agreement (CBA) in 2024 that completely abolished the college draft. By eliminating the draft, guaranteeing contracts, and granting true free agency, Berman dismantled the antiquated systems that restricted athlete autonomy, proving that treating players as true corporate partners is the fastest way to secure long-term labor peace and attract elite global talent.
➤ Media Fragmentation as Leverage: When the NWSL's media rights were up for negotiation, Berman rejected the traditional model of selling exclusive rights to a single network for a discount. Instead, she sliced the package into a multi-platform strategy, securing a historic $240 million deal distributed across Amazon, CBS, ESPN, and Scripps. This masterstroke didn't just exponentially increase the league's revenue; it forced massive media conglomerates to actively compete in marketing the league, ensuring the NWSL was visible across every possible demographic touchpoint.
➤ Protecting the Competitive Product: While Berman is fiercely pro-player, she is equally committed to the business of competitive parity. She has vigorously defended the league's salary cap mechanisms, recognizing that the NWSL's true commercial superpower is its unpredictability. By ensuring that "any team can win any game," she prevents the league from fracturing into European-style "haves and have-nots," thereby protecting the emotional investment (and ticket purchases) of fans in every single market.
Lessons on Empathy and Leverage
Berman has built a historic tenure on the philosophy that high emotional intelligence (EQ) is a lethal executive advantage. Raised by a psychologist mother, Berman champions the idea that true leadership requires deep self-awareness and the vulnerability to admit when the legacy systems are fundamentally broken.
She operates with the belief that a league cannot just iterate on the past; it must be willing to completely burn the old playbook. When asked if other leagues would follow her lead in abolishing the draft, she noted that the real lesson isn't the specific policy, but the willingness to ask, “Are the systems we put in place the right systems for today?” Her success proves that the most formidable modern commissioners are those who use institutional crises not as an excuse to hide, but as leverage to execute massive, unprecedented structural reform.
Takeaways
➤ Listen First, Execute Second: Berman’s initial months on the job prove that during a crisis, a leader cannot dictate solutions from the boardroom. You must go directly to the most marginalized stakeholders (the players) to understand the actual rot before you can build a sustainable foundation.
➤ Labor Peace is a Growth Multiplier: By abolishing the draft and granting free agency, she demonstrated that spending institutional energy fighting your own workforce is a massive waste of resources. Aligning with the players removes friction and accelerates commercial growth.
➤ Distribute to Multiply: Her historic media rights strategy shows that in a fragmented digital landscape, reaching the maximum number of viewers across multiple networks is far more valuable than the simplicity of a single-broadcaster partnership.
➤ The Standard is Global, Not Gendered: Berman refuses to benchmark the NWSL against other women's leagues. By explicitly stating the goal is to be the best sports league in the world, period, she forces sponsors, media partners, and owners to invest at a premium, Fortune 500 level.

Quote to Remember
It turns out if you build it, they will come. The longer answer, and the more important answer, is that this sport has been, especially for women, the best in the world in the U.S. for a decade. This could have happened a long time ago, long before I was here, but I’m fortunate to have a group of investors who believe in our long-term vision to be the best league in the world, and a group of media partners and sponsors who believe in this investment as a driver for their business goals.
